Yes. Hiring creates a reason to present emotional skills in the best possible light, particularly when an EQ questionnaire asks about typical behavior or self-perceived ability. A performance-based test poses a different problem and may be less exposed to favorable self-description, but it still measures only the tasks it contains. The sound response is to identify the emotional behavior a job actually requires, choose a measure that samples it, and read the result alongside consistent job-relevant evidence.
The same label can hide different tests
An EQ test is not one standardized object. Trait emotional intelligence usually refers to self-perceived emotional skills and typical behavior in emotion-related situations. Ability emotional intelligence refers to performance on problems involving emotional information. Mixed models often combine self-report with competencies or workplace behaviors, and observer forms ask other people to rate those tendencies. The 2019 review by O'Connor and colleagues separates these families because the choice of measure changes what a score can mean.
A questionnaire can be answered in the direction that seems most employable. An ability task asks the applicant to work through a defined problem. Neither result is a complete recording of how that person will treat colleagues under pressure. Before asking whether someone faked an EQ test, identify what the instrument asked the person to report or do.
Why a hiring questionnaire invites favorable answers
Imagine an item asking whether you stay calm when another person is upset. In a development setting, you might compare the statement with your recent behavior. In a selection setting, the same item can feel like a signal about the kind of employee the organization wants. Selecting the favorable response does not require inventing a story. It can mean describing an ideal self rather than an ordinary pattern.
Day and Carroll tested this distinction directly. Participants completed the EQ-i, a trait-style questionnaire, and the MSCEIT, an ability-based measure, once while imagining an application and again while being asked to answer honestly. The EQ-i showed greater response distortion than the MSCEIT. Faking indicators predicted applicant-condition EQ-i scores after the researchers accounted for the non-applicant scores; the same pattern did not appear for the MSCEIT.
That comparison tests two formats under the same broad pressure. It does not establish that every self-report score is dishonest or that every performance score is pure. It shows why a hiring team should not treat a broad self-description as if it were a direct observation of conduct.
Ability testing narrows the claim
An ability-based measure changes the applicant's task. Rather than agreeing that they are good at calming conflict, the person solves emotion-related problems and receives a score for performance on those problems. Preparation, language, cultural assumptions, and the test's scoring method can still affect the result, but choosing the most flattering description is no longer the central route to a higher score.
The practical difference is one of interpretation. A result from the MSCEIT comparison speaks to performance on that assessment. A high score cannot identify the reason behind it

For a candidate, accurate answers give the report a chance to identify a useful development target. Calling a person deceptive because a profile looks unusually polished is a much stronger claim than the score can carry.
Observer reports add a viewpoint, not a truth machine
A manager or colleague may know more about someone's behavior than the person does, so observer ratings can add information. They can also be influenced by the same selection setting. The rater may want to help a colleague, preserve a relationship, or describe the target generously.
Walker and MacCann tested self-ratings and informant-ratings of trait emotional intelligence under honest and simulated job-selection instructions. Both kinds of report rose under the job-simulation instruction. The finding extends the faking concern beyond applicants describing themselves: another person can also provide a more favorable report when the situation rewards it.
This makes a 360-degree label a description of several reports, not an independent guarantee. The raters need a real opportunity to observe the behavior, the questions should refer to defined conduct, and the organization should know how the reports will be used.

Start with the work the person must do
Suppose a customer-support role requires someone to acknowledge frustration, ask a clarifying question, and explain the next step without escalating the exchange. “High EQ” does not tell an assessor how to observe those actions. A job analysis does. The U.S. Office of Personnel Management describes it as examining job tasks, required competencies, and the connection between them before assessment and selection decisions are made.
That order prevents a familiar shortcut: buying a broad emotional-intelligence inventory first and searching for a job-related interpretation afterward. The role may need emotional perception, self-regulation, clear communication, or a combination. The test should be selected after the behavior has been described closely enough to assess.
Use a defined interaction when interaction is the point
OPM describes work samples as tasks that mirror work employees perform. Its examples include an interactive role-play with a trained actor, where assessors observe problem solving, communication, and interpersonal behavior. For the customer-support role, a standardized response to an upset-customer message could reveal more about the requested exchange than a general agreement scale does.
A structured interview can add a second kind of evidence. OPM's guidance uses the same predetermined questions and rating standards for all candidates, with questions tied to job-related competencies. That structure does not eliminate judgment, but it makes the prompt and scoring rule easier to compare across applicants.
The design still needs a boundary. A role-play samples one situation, often with limited time and unfamiliar conditions. It may show how the applicant handled that exercise, not how they will behave in every relationship at work. The assessment becomes clearer when the employer says exactly what the exercise is meant to show.

Ask what decision the score is allowed to support
ETS's International Principles links fairness to validity: inferences and actions based on test scores should be valid for diverse groups, and irrelevant content can weaken validity. For an EQ test, that means asking whether the evidence supports development feedback, selection for this job, or both.
A hiring manager can ask: “Which specific behavior in this job is the assessment meant to help us understand, and what other evidence will we consider with the result?” A candidate can ask the same question before agreeing to a test. The answer should name the model, the behavior or performance being sampled, the intended use, and the role of the result in the decision.
That conversation changes the problem from catching a liar to making a narrower, reviewable decision. People can present themselves favorably on some EQ tests, especially self- and informant-report formats under selection pressure. A score becomes more useful when everyone involved knows what it measures and what it cannot decide.
